    Notes: Amongst the purported advantages of multi-rater feedback systems is their greater accuracy and objectivity. It is argued here that these benefits may be more imagined than real, and that there is no reason to believe such systems will avoid many of the rating errors and distortions found in traditional top-down appraisal. The first study reported in this paper investigates the psychometric soundness and concurrent validity of a pilot 360 degree feedback scheme operated by a multi-national oil company. The second study describes how analysis of the data provided by the first study was used to re-design the rating form, and demonstrates the resulting improvement achieved in the psychometric properties of the 360 degree scheme. It also examined some of the variables that influence rater’s assessment of the target managers. The conclusion is drawn that unless such feedback systems — irrespective of whether they are used for development or for appraisal — are constructed and evaluated along the lines associated with psychometric tests, they may produce assessments that are seriously misleading.

    Notes: The changing emphasis on the aims of performance appraisal systems is discussed, with particular reference to the notion of appraisal as a motivating mechanism. The contention of the Total Quality school that the traditional focus on the assessment function of appraisal is counterproductive is supported, and some data are presented illustrating the doubtful value and accuracy of appraisal ratings, both for evaluating staff and as validation criteria for personality measures. Some implications of recent organizational changes for the development role of performance appraisal are reviewed, with particular reference to upward feedback and competency-based appraisal. Finally, the emerging shape of a new approach to meeting the purposes formerly served by appraisal systems is described.

    Notes: This study reports on the construction of an instrument to assess individuals' perceptions of feedback from various sources in a work environment, and to investigate the effects of the sources' credibility on those perceptions. Six dimensions were found to reflect the sources of feedback and the type of information they convey, and 10 dimensions were found to represent the degree of credibility the individual attributes to the sources of feedback. Data collected from a heterogeneous sample of 706 employees in the UK and Brazil were analysed to establish the reliability and construct validity of the questionnaire.

    Notes: A number of investigations have focused on aspects of human resource management policy and their impact on employees. The study reported here examines the extent to which the main elements of performance management systems are associated with positive employee attitudes. Questionnaire measures of performance management variables and of employee attitudes were obtained from 860 staff in nine organizations, all of which had been ascertained to be operating performance management systems. The findings indicate that most elements of performance management did contribute to positive employee attitudes, and that between them they accounted for a substantial proportion of the variance in measures of organizational commitment and (especially) job satisfaction. Some differences in the data from public and private-sector organizations were found.

    Notes: Purpose - The purpose of this paper is to examine the relationship between gossip and emotion in health-care organizations. It draws on findings from empirical research exploring the characteristics and function of gossip which, to date, has been a relatively under-researched organizational phenomenon. Design/methodology/approach - A multidisciplinary approach was adopted, drawing on an eclectic range of discipline-based theories, skills, ideas and data. Methods included repertory grid technique, in-depth interviews and structured diary records of work-related gossip. The sample comprised 96 qualified nurses working in a range of practice areas and organizational settings in the UK. Findings - Template analysis was used to integrate findings across three phases of data collection. The findings revealed that gossip is used to express a range of emotions including care and concern about others, anger, annoyance and anxiety, with emotional outcomes that include feeling reassured and supported. It is the individual who gossips, while the organization provides the content, emotional context, triggers and opportunities. Research limitations/implications - Nurses were chosen as an information-rich source of data, but the findings may simply reflect the professional culture and practice of nursing. Future research should take into account a wider range of health-care organizational roles and perspectives in order to capture the dynamics and detail of the emotions and relationships that initiate and sustain gossip. Practical implications - Because gossip makes people feel better it may serve to reinforce the "stress mask of professionalism", hiding issues of conflict, vulnerability and intense emotion. Managers need to consider what the emotions expressed through gossip might represent in terms of underlying issues relating to organizational health, communication and change. Originality/value - This paper makes a valuable contribution to the under-researched phenomenon of gossip in organizations and adds to the growing field of research into the role of emotion in health-care organizations and emotion work in nursing.
